Year-end is a good time to review your programs to get them ready for the next year. Typically, this time of year things slow down due to the holidays you might have some time to focus on the recommendations below.

Year-end Recap

It is critical that you develop a year-end recap and send it out to as many people as possible.

This will let then know your successes as well as challenges in the past year. You can use this to brag about the successes, which can lead to more support as well as budget.

If any new products were added this year, they should be added to the glossary as well to make sure that the most relevant versions are integrated.

Due the holidays at the end of the year, your workload may decrease giving time to review and clean up many of the common errors that accumulate in Google and Bing Webmaster tools.

New Year/New Tactics Lunch & Learn

Schedule a variety of lunch and learns with your various teams to update them on any new techniques and updates like avoiding Panda penalties. It is often good to update any new employees that were added in the past few moths on the best practices they may not be aware of.

End Of Life Products

Especially if you managing search for a large company you should meet with the product teams to identify products that are no longer sold. It is common in larger companies and especially in consumer electronics that as product reach their “end of life” for marketing they are removed from the site.

While they are no longer sold, they are still being used by consumers that will need replacement parts, services and hopefully upgrades. You can create a hybrid page that represents these options for consumers and replace the previous product page to allow you to continue to capture those still interested in your products.

Any of these can help find nuggets of opportunities that will help you look good in the first quarter. It will also help you to make budget justifications and support additional headcount or agency budgets for specific roles.

Most importantly, you should have a good idea of the overall progress and what opportunities you have for improvement in the new year.

xx学年,英语科组在学校校长室和教导处的正确领导和悉心指导下,在得力能干的备课小组长无私奉献,悉心指导和全体成员的共同努力下,在各方面都取得一定的进步,获得全校上下的一致好评。近三年来,我们英语科组已从原来的薄弱科目变为我校最有优势的科目之一。无论是高中会考,高考还是初三会考,我们都取得可喜的成绩。例如在2001学年,高中会考合格率是,超市平均合格率6个百分点。高考英语也屡创佳绩,500分以上的人数为120人,居本校各科之首。高三备课组因为工作成绩突出,被石基镇评为“优秀备课组”。我校学生邱洁仪获得“亚太区英语竞赛”广州赛区三等奖。英语II考生中有5人上本科线,8人上省大专线,其中最高分达707分,为我校历年之最。其中高一,初二,初一参加全区的统考中也取得了很大的进步,平均分和合格率都超过了区平均分。初三会考英语有5人超700分,73人超600分,122人超500分,全级共超过500分的学生有195人,400分以下的不到30人,全年级平均为510分,是学校参加会考六科中最好的科目,远远超过其他科目,其他学校,完成学校交给的任务。初二学生参加英语竞赛一人获一等奖,一人获二等奖,两人获三等奖。03年高考中英语单科上省大专以上85人,其中英语II的陈月华获我校总分、英语单科双状元,是我校唯一上重点本科的考生。李维虹老师的一篇论文所撰写的论文《SEFC教材的特点与情景教学》都被市教育学会评为三等奖,另一篇李维虹老师的一篇论文获2001年番禺优化课堂教学和优秀成果奖,并收集到镇的论文集里。赖老师的文章也在《创新教育理论与实践研究》中发表,其中李维虹老师被评为广州市英语教研积极分子。在这里给大家做一个简单工作总结。

(一)制定详尽有效的计划

英语科组的每一位成员都很年轻,充满热情。他们素质好,能力强,工作认真,负责,效率高。更难得的是在教研活动中,个个能畅所欲言,积极主动的提出意见和见解。而每次通过讨论制定出的计划,都是我们科组的一次飞跃。因为这既是对以前工作的提高总结,也有不少创新提议。我们的蓝图紧靠教导处的指导思想,目的明确,针对性强,有条不紊,可操作性强。我们的计划里有优秀的示范课,有青年教师的提高课,还有新教师的汇报课。有为丰富学生的校园生活举行的手抄报评比,歌唱评比,朗诵评比。也有为学生提供发挥机会的各种英语学科竞赛和英语校刊。我们的内容丰富,趣味性强,效果明显,学生感兴趣,教师也满腔热情。

(二)规范制度,落实常规

我们学校一贯狠抓教学常规,注重几个环节(备课,上课,作业,辅导,考查和质量分析)的管理。发现问题我们毫不隐满,不管是校长,主任还是科组长,都能一针见雪,大胆提出,解决实际的问题,因而我们的新教师是进步最大的。年轻的林炳辉老师,傅光华老师,吴凤娥老师,项光美老师,教学效果非常明显。英语科组积极组织教师研究教法教材,认真备课,以及实施课堂教学的监督,提高课堂教学的效率。2000年我们科组举行了一次说课的活动,理论水平较高,受到了特邀的领导的高度评价。赖彩容老师,李唯虹老师,谢可爱老师上的全镇公开课受到校内校外的同行的好评。2001年5月吴凤娥老师参加学校青年教师优质课评比获得一等奖。2001年10月傅光华老师举行的全校公开课获得前来听课的校内校外的同行的好评。英语科组每个备课小组都能坚持集体备课,共享资源,共同考查,认真分析对照提高,同事之间没有隔阂,一心只为工作。我们提出评价一位老师是看小组活动的情况和小组的平均成绩为依据的。这个学校是大家的,我们共同努力,就一定能搞好工作。

(三)积极响应教改思想

英语是一个走在教改最前头的科目,内容的更新和方法的改革使得很多教师不得不自己去创新,真可谓是摸着石头过河。这学期初一初二使用全新教材,任务重,任何资料教参都难找。初三加多一本书,加了一倍的内容,很艰难,但同时也给了我们一个更广阔的发挥空间。高三英语听力阅读内容都加大,复试内容改变,时间加长,可以说每一个英语教师都是在尝试中成长。我们找来教改理论,不断端正教学指导思想,有计划有系统地学习教育理论,用教育科研指导教学,带动教改实践,提高教师素质。我们找课题,搞活动,写总结,写论文,不断探索,把握规律,以争取每个年级的老师都尽快适应教改。新教材我

们组织了初一李维虹老师和赖彩容老师的全镇公开课,获得兄弟学校的一致好评。其他年级也能在任务重的情况下,参加会考超市平均分,取得好成绩。

(四)重视课外活动

外语的学习离不开气氛。科组有针对性地组织指导学生开展各种各样的课外活动(英语提高班,英语兴趣班,英语竞赛班,各年级单词比赛,班际英语歌曲比赛,写作比赛,英语手抄报评比,英语书写比赛等等)。科组组织英语校刊(BlueSky),由学生的英语作文编成,进展顺利,效果好。我们的活动内容丰富,层次不同,既开拓他们的.视野,又发挥他们的特长,提供活动的空间。因而我们的同学参加区英语竞赛获得很好名次,我们初二级备课小组组织的班际英文歌曲比赛受到全体师生的好评。学生交上来得精美的手抄报是一幅比一幅漂亮,精彩。当然其中离不开很多辅导老师的无私奉献精神。

(五)虚心学习,共同进步

年轻是我们的本钱,走群众路线是我们的宗旨。我们深信“三人同行,必有我师”。我们互相学习,我们向书本学习,我们向别的科组,别的学校,别的老师学习。我们的陈莹、陈姝,周夭秀,项光美,李维虹,丘立群,赖彩容,林炳辉老师,认真负责,毫无保留,循循善诱,不单是科组的榜样,更是学校公认的好老师。我们的新教师很争气,个个都是教学骨干,都能胜任毕业班的教学。我们每次活动都有一个学习的新内容,取才于各种教研论文或杂志。

初三英语备课小组工作剪影

本学期初三英语备课组面临的压力和任务都比较重,去年的初三英语授课只有第三册的英语教材,而今年的初三还要完成第四册的教学任务,教学内容增加一倍。但我们英语备课小组的四位老师并没有气,而是采用积极面对的态度,研制出一系列行之有效的方法。经过一年的努力,取得了很大的成效。

(一)统一思想,步调一致。

初三有八个教学班,由四位英语老师任教,四位老师责任心强,丘老师和林老师还是班主任。为了把工作搞好,我们共同协作。俗话说:一个诸葛亮比不上三个臭皮匠。一个老师想出来的办法毕竟是有限的,如果几个老师一起来想办法,效果会更好。在认真负责的赖老师的主持下,我们每周坚持制定详尽的教学计划,研究教材,集体备课,统一测验,统一分析质量,制定培优扶差计划,统一分工制定辅导内容和辅导材料。每次我们都各自提出自己的方案和操作形式,认真讨论,寻求出适合我们学生的最佳方法,由于都是我们四人的智慧结晶,这就大大提高了效率。光13周的会考会后,我们四人就花了3节课去讨论分析自己的笔记,尽量寻找教研员每一句话所包含的信息,整理出一张复习范围的试卷后,连夜由丘老师打出,印好发给学生。

(二)互相学习、取长补短,共同提高教学水平。

初三的总复习几乎占去一年的一半时间,复习课的效果比上新课还重要。我们果断采用一种全新的的方案,轮流让其中的一位老师先上示范课,其余的老师听后马上分析研究,取长补短,吸其精华,去其糟粕,然后向全级全面推出。这样不但进度内容统一,连操作的程序都一致,这花去我们很多时间,但效果当然是最好的。通过我们分工整理的复习资料,范围广,深浅适中,很适合我们学校,同行看了都觉得非常珍贵。我们分别调换批改学生的考卷,差生好生不分你的我的一起辅导。因此,到了后来,我们不但认识全级学生,连他们的英语学习情况都非常了解。除了认真参加学校的学习和教研活动以外,我们还认真向兄弟学校的同行们学习。在初三上学期我们到了石基二中、三中听课学习。下学期,我们备课小组组织了一次到市桥中学听课的教研活动,通过互相学习,我们的教学水平有了很大的提高。

By mid-year I had already exceeded some of my goals, and now that it’s the end of the year, I’ve accomplished what I had set out to do at the beginning, and more.

Gradualy ,it has been six months since I graduated from the university. Now I can still remember how I found this job. When I got lost on my way finding a work,xxxxx gives me the olive branch. So luckily , I’m doing what I want to do and what I like to do. Besides,the workmates are kind to me so that we can work in harmony.

It’s a long way for a fresh graduate who wants to work well to go ,cuz things are not as easy and simple as they were in the school. My work is not only about the daily administrative work,which gives me more chances to try new get to know how to design the company websites,how to write the bid documents,how to deal with social security,and how to apply for registration of copyright,and so ’m learning what I can’t learn from the textbooks,which makes me become more and more confident and skillful.

But no one is perfect,so am I. There are some mistakes that I shouldn’t make,especially when the work is related to Staff Salaries. So I should pay more attention to avoid the same mistake & be more careful. Moreover, I need to improve my work efficiency.

Up and down the chain of command, year-end performance reviews fill people with dread or with resentment, and very rarely with joy. Both the givers and the receivers spend a lot of time on the reviews, yet they generally see them as an empty exercise. After all the procedural Ts are crossed and the Is dotted, it takes people skills to get a real return on investment from this important, labor-intensive process. Leaders need to set an example by turning a ritual into a productive effort.

The organizational barriers to having productive year-end reviews can be formidable. The tight link between reviews and compensation discourages openness and honesty. Managers at all levels may think as much about their organizations needs as about individual performance when they do the reviews. For example, interdepartmental rivalries can force a kind of uniformity on your reviews as you try to do the best you can for your people in terms of compensation. If your organizations culture discourages open and honest feedback (“we dont do warm and fuzzy”), you may feel constrained to just focus on the numbers. Anything else might make you feel like an outlier and make your direct report feel singled out and anxious.

Ideally, the year-end review is all about the employees development. As a leader committed to optimal performance, you understand the importance of the fit between an employees skills, talents, and career goals and his or her organizational role. When you know how best to connect the arc of individual development with the direction of your organization, you form a partnership for growth with the employee. This partnership depends on candid feedback on the individuals performance, your identification of personal and organizational barriers to better performance and your ongoing availability to help remove those barriers.

Managers commonly get derailed from the ideal developmental focus in year-end reviews by their own personal psychological challenges. It happens in these ways:

--Conflict avoidance: A fear of conflict can lead you to avoid difficult--and also meaningful--performance discussions with your subordinates. That fear of conflict can arise from deep-seated personal issues, a lack of skills for managing conflict or both.

冲突避让:担心冲突,会使得你想要避免与下属进行个人工作表现的讨论,这比较难以启齿但却很有意义。这种冲突忧虑情绪源自根深蒂固的个人问题,或是缺乏管理冲突的能力,或是两者兼有之。

--Need for approval: A strong need for approval often goes hand in hand with conflict avoidance. Managers approach their roles as a vehicle for acceptance and admiration more often than is commonly acknowledged. If you seek affirmation from your employees, even unconsciously, you may be sacrificing longer-term development and performance in favor of short-term comfort and acceptance. At the same time, your inability to put your own needs aside makes it difficult to earn subordinates trust and respect.

--Mistrust: Your overall mistrust of people and their motives may make you think that employees dont want to hear corrective feedback, cant take it in and wont use it constructively. If you have a high level of mistrust, you may be convinced that people in general are incapable of changing, are motivated by fear and learn only by being punished.

For example, by denying your own negative feelings toward a subordinate, you may force the review into a developmental framework thats frustrating for both you and the employee, who really needs to be managed out of the organization. At the other extreme, you could be hijacked by your own feelings of disappointment or envy and end up attacking an employee.

--Empathy: I take empathy to mean an accurate understanding of anothers emotional experience. Empathy toward your employees starts with your reviewing your own experiences receiving feedback. It always pays to be able to put yourself in the other persons shoes. Be guided by an understanding that people generally overestimate their own performance. We humans are hard-wired to maintain a positive self-image, and we tend to reject painful criticism. Your empathy increases when you deliberately seek to grasp what motivates people, what career goals are most important to them, what kind of standards they set for themselves and how they react to not living up to those standards. Empathy will enable you to craft each review message in a way that motivates each person to grow.

What was the most significant storyline of ?

2010 was a post-recession bounce fueled by global restocking, so it was always going to be hard to beat. But many in the air cargo industry thought 2010 was a sign of even better things to come and budgeted for incremental growth in 2011. They now have a major problem.

Ram Menen: The market slowdown is, obviously, the topic that has dominated the industry. But what is most remarkable about 2011 is the number and diversity of factors that contributed to the slowdown. Natural disasters, such as the tsunami in Japan and the Thai floods, were major events that not only impacted exports and imports in those countries directly, but also hit global supply chains. Production lines in factories were halted due to the sudden shortage of vital components.

Economic instability has also been a significant issue, with the various crises across Europe and the politicalization of the deficit ceiling in the . all rocking consumer confidence. We also can’t forget the sustained high cost of fuel, which is an ongoing challenge for the air cargo industry. Menen: You can never trust forecasts. Old rules don’t apply, and the new rules haven’t been written. The industry is becoming less predictable every year, with more and more challenges arising. Of course, the price of oil is always something we have to contend with, but, worryingly, natural disasters seem to be happening at a more frequent rate, while increasingly more national economies are struggling. We are continually learning, and every challenge helps us become better prepared to manage whatever new challenges 2012 brings.

Whitehead: As a relative newcomer to this industry (I became Hactl’s managing director in September 2010), but a long-term observer of others while working at a senior level, I have quickly learned how sensitive air cargo is to the health of the global economy and how reactive it is to consumer demand.

Air cargo is a business that can boom in response to the release of a single, new piece of consumer technology (, the iPhone 4, the latest Playstation or the Kindle) or crash because fears of defaults in one small economy have threatened to upset the currency of 16 others. I now realize that the major strength of air cargo — its ability to respond to sudden changes in consumer demand — is also its major weakness.

I’m developing the view that any prediction in air cargo is pointless if it’s based only on a recent or short-lived trend (like the one displayed in 2010), rather than the extrapolation of a long-term picture that has been proven right by history. You could say that this risks missing the next major opportunity, but I don’t think so. It avoids the equally serious risk of assuming lots of additional overhead that could quickly become a millstone if predictions fall short.

Dont rush your review. Consider using a weekend or one or more of your vacation days to reflect on your career. You dont need to -- and probably shouldnt -- complete all six steps in one sitting. Break it up over several days if you like.

Step One: Review Career Goals. Did you set any goals for your career this year -- formally or informally?
